A Guide to Using AI in the Recruiting Process

1. Context

At QuintoAndar, AI is fundamental to our productivity and problem-solving. However, our hiring process evaluates authentic human skills: reasoning, communication, and cultural fit. This guide defines the boundaries between leveraging AI for efficiency and substituting individual thinking, establishing a shared understanding of what we consider:

  • appropriate use of AI;
  • risky or discouraged behaviors;
  • and unacceptable practices.

2. Acceptability Matrix

The following Acceptability Matrix governs our stance on AI throughout the recruitment lifecycle. It serves as the standard for both candidate behavior and interviewer assessment:

LevelWhat it means
🟢 AllowedAI enhances your preparation and communication
🟡 CautionAI supports your work, but you must fully own and explain it
🔴 Not allowedAI replaces your thinking during evaluation

PhaseExpected behaviorWhy it matters
CV & application🟢 You may use AI to refine wording, improve clarity, and highlight your experiencesClear communication helps us better understand your profile
Interview preparation🟢 Use AI to research the company, simulate interviews, structure answers (e.g., STAR), and build your pitchAI accelerates learning and helps you organize your thoughts
Recruiter screening /intro calls🟡 You may prepare with AI beforehand, but avoid reading scripted or AI-generated answers during the call🟡 Notes are fine if they support your thinking, but avoid reading AI-generated answers verbatimWe want to understand your authentic motivations and communication style
Live interviews (behavioralor technical)🔴 Do not use AI tools in real time unless explicitly requested🟡 Notes are fine if they support your thinking, but avoid reading AI-generated answers verbatimWe are assessing your own reasoning, communication, and problem-solving
Technical interviews& case studies (live)🔴 Do not rely on AI to generate answers during the session🟡 Notes are fine if they support your thinking, but avoid reading AI-generated answers verbatimWe evaluate how you think, not just the final answer
Take-home cases🟡 You may use AI for support (e.g., structuring, brainstorming, reviewing), but you must fully understand, explain, and defend your solutionYour ability to reason and explain decisions is more important than the output itself
Final deliverables(slides, docs, Excel)🟢 You may use AI to improve structure, fix grammar, or validate formulasAI can enhance clarity and polish without changing authorship
